城镇化进程中出现的"候鸟型"乡村教师群体,因城乡两栖的工作生活模式面临独特的职业发展挑战.文章基于ERG理论,通过对G省A、B镇10位"候鸟型"乡村教师的深度访谈,分析其职业发展困境及破解策略.研究发现:在生存需求层面,教师面临城乡两栖的空间分割、钟摆式的时间压力及经济负担加重等问题;在关系需求层面,存在身份认同困境、家庭关系紧张及教育要素互动与流动的阻滞等挑战;在成长需求层面,遭遇职业发展瓶颈、教育视野受限及专业支持不足等局限.针对这些问题,文章提出改善生存条件保障体系、强化关系网络构建支持、拓宽成长发展通道、建立跨部门协同推进机制的对策建议,以促进"候鸟型"乡村教师的职业发展,推动乡村教育事业的稳定与可持续发展.

In the process of urbanization,the emergence of"migratory"rural teachers,who maintain a dual work-life pattern between urban and rural areas,faces unique career development challenges.Based on the ERG theory,this study analyzes the career development dilemmas and solutions through in-depth interviews with 10"migratory"rural teachers from towns A and B in G province.The findings reveal that at the existence needs level,teachers grapple with spatial divi-sion between urban and rural areas,time pressure from pendulum-like commuting,and increased financial burdens.For re-latedness needs,they face challenges such as identity recognition dilemmas,strained family relationships,and obstacles to the interaction and flow of educational elements.Growth needs are hindered by career stagnation,restricted educational perspectives,and insufficient professional support.To address these issues,this study proposes strategies such as improving living conditions security system,strengthening the construction and support of relational networks,broadening growth and development channels,and establishing cross-departmental collaborative promotion mechanisms,aiming to enhance the professional growth of"migratory"rural teachers and promote the stable and sustainable development of rural education.
