基于隐喻抽取法的企业员工职业生涯管理研究OA

A Study on Enterprise Employee Career Management Based on Metaphor Elicitation Method

员工职业生涯管理是激发组织活力、实现人岗相适的重要管理工具,但在国有企业实践中常面临活力不足、通道不畅、体系不健全等现实困境.文章以Y公司为研究对象,创新引入隐喻抽取法(ZMET),通过对20名员工的深度访谈构建其心智模型,形成涵盖属性层(12项措施)、需求层(8项需求)与价值层(4项价值)的三层共识地图,系统识别了职业生涯管理的关键要素及其内在关联.在此基础上,运用灰色三角白化权函数对Y公司职业生涯管理水平进行综合评价,并进一步借助蚁群算法,在考虑资源约束与边际成本递增(每提升1分需投入10万元且逐次递增50%)的条件下,求解出达到"优"级的最小成本优化路径为1 249万元,提出应均衡提升各项管理要素,并重点加强职业发展通道(提升7分),岗位晋升(6分),人才保留、盘点、继任(6分)与轮岗交流措施(5分)四项工作.本研究为国有企业员工职业生涯管理的诊断、评价与优化提供了一套基于隐喻认知与量化分析相结合的系统方法,为同类企业的管理实践提供了可操作的决策参考.

Employee career management is an important management tool for stimulating organizational vitality and achieving person-job fit.However,in state-owned enterprise practices,it often faces practical dilemmas such as insufficient vitality,blocked channels,and an incomplete system.Taking Company Y as the research object,this article innovatively introduces the Zaltman Metaphor Elicitation Method(ZMET).Through in-depth interviews with 20 employees,it constructs their mental models,forming a three-layer consensus map covering attributes(12 measures),needs(8 needs),and values(4 values),systematically identifying the key elements of career management and their internal relationships.On this basis,it uses the Grey Triangular Whitenization Weight Function to comprehensively evaluate the career management level of Company Y and further employs the Ant Colony Algorithm.Considering resource constraints and increasing marginal costs(requiring an investment of 1 million RMB for each 1-point increase,increasing by 50%sequentially),it solves for the minimum cost optimization path to reach the"Excellent"level as 12.49 million RMB.It proposes to evenly enhance all management elements,with a focus on strengthening four key areas:career development channels(increase by 7 points),job promotion(6 points),talent retention/pipeline/succession(6 points),and job rotation measures(5 points).This study provides a systematic method combining metaphor cognition with quantitative analysis for the diagnosis,evaluation,and optimization of career management in state-owned enterprises,offering operational decision-making references for similar enterprise management practices.
