Impact Study of Artificial Intelligence Awareness on Employee Career Plateaus
AI技术广泛应用催生的员工对AI所带来的不确定性的担忧,引发了理论界与实践界对AI意识影响员工职业生涯发展的探讨.本研究以三阶段匹配的650份问卷为样本,基于压力认知评价理论和自我决定理论探究AI意识对员工职业生涯高原的影响的内在机理.研究表明,AI意识会促使员工产生挑战性或阻碍性两种不同的技术压力认知评价,进而推动员工通过积极塑造职业韧性或产生消极职业倦怠,最终对其职业生涯高原产生双刃剑效应.同时,员工感知AI支持自主性,不仅能促进员工将AI意识更多地评价为挑战性技术压力,强化挑战性技术压力和职业韧性的链式中介作用,并且能削减员工对AI意识产生的阻碍性技术压力,减弱阻碍性技术压力和职业倦怠的链式中介作用.研究结果厘清了 AI意识对员工职业生涯高原的双刃剑效应及其作用机理,为组织采取措施对员工的AI意识加以正确管理和引导,帮助员工突破职业生涯高原有指导意义.
The widespread use of AI technology has given rise to employees' concern about the uncertainty caused by AI,i.e.,AI awareness,which has led to discussions in theory and practice about the impact of AI awareness on employees' career development.This study takes 650 questionnaires matched in three stages as samples,and explores the double-edged sword effect of AI awareness on employees' career plateau and its intrinsic mechanism based on stress cognitive appraisal theory and self-determination theory.The study shows that AI awareness can prompt employees to produce cognitive evaluations of challenging technical pressure or obstructive technical pressure,which in turn can promote employees to shape career resilience or produce burnout to produce a double-edged sword effect on their career plateau.Simultaneously,employees' perception of AI-supported autonomy not only encourages them to evaluate AI awareness more as challenging technical stress,thereby strengthening the chain mediation effect between challenging technological stress and career resilience,but also diminishes their perception of AI awareness as hindering technical stress,weakening the chain mediation effect between obstructive technological stress and job burnout.The findings clarify the double-edged sword effect of AI awareness on employees' career plateau and its mechanism of action,which has guiding value for organizations to take measures to correctly manage and guide employees' AI awareness and help them break through the career plateau.
