全球数字化转型进程飞速加快,随之而来的工作挑战危机四伏,而工作繁荣作为一种积极的心理状态有助于缓解职业倦怠并提高组织效能,近年来已成为组织行为学领域的前沿议题并引起学术界的广泛关注.本文基于文献计量方法与知识图谱技术,对2013-2024年中国知网(CNKI)收录的工作繁荣研究文献进行了系统性分析,从研究热点、研究现状、演变趋势及框架整合等维度揭示了工作繁荣研究的发展脉络.结果表明:(1)当前工作繁荣研究已从概念界定和测量工具开发转向多层面影响因素及作用机制的深入探索,重点关注个体特质、领导行为和组织环境的交互作用;(2)工作繁荣研究正处于快速发展阶段,近年来发文量呈指数增长,但核心作者合作网络松散、机构间协作不足,反映出该领域研究具有较大发展潜力;(3)研究演进轨迹呈现四阶段特征:从概念构建到机制探索,再到多维拓展,最后聚焦于情境深化,研究热点正加速向工作重塑、共享决策等新型管理实践转移,呈现出理论深化与实践应用并重的发展态势;(4)未来研究需重点关注五个方向:跨文化比较研究、新型领导模式的影响路径、工作繁荣的双刃剑效应、职业差异性机制探讨以及纵向追踪设计等.本研究对深化和拓展工作繁荣研究具有一定的启发性,为后续理论创新和实践应用提供了重要参考与方向.

With the rapid acceleration of global digitalization,workplace challenges have become increasingly pervasive.Thriving at work,as a positive psychological state,helps mitigate job burnout and enhance organizational effectiveness,emerging as a cutting-edge topic in organizational behavior that has garnered widespread academic attention in recent years.Based on bibliometric methods and knowledge mapping techniques,this study systematically analyzes thriving-at-work research literature from the China National Knowledge Infrastructure(CNKI)database(2013-2024),revealing the developmental trajectory of this field through dimensions such as research hotspots,current status,evolutionary trends,and framework integration.The findings indicate that:(1)Current research has shifted from conceptual definition and measurement tool development to in-depth exploration of multi-level influencing factors and mechanisms,with a focus on the interplay of individual traits,leadership behaviors,and organizational environments;(2)Thriving-at-work research is in a phase of rapid expansion,with an exponential increase in publications in recent years.However,fragmented collaboration among core authors and insufficient institutional cooperation suggest significant untapped potential in this field;(3)The evolutionary trajectory exhibits four distinct phases:from conceptual construction to mechanism exploration,then multidimensional expansion,and finally contextual deepening.Research hotspots are increasingly shifting toward emerging management practices such as job crafting and shared decision-making,reflecting a dual emphasis on theoretical refinement and practical application;(4)Future research should prioritize five key directions:cross-cultural comparative studies,influence pathways of emerging leadership models,the double-edged sword effect of thriving at work,occupational heterogeneity mechanisms,and longitudinal tracking designs.This study provides valuable insights for advancing thriving-at-work research and offers important references for subsequent theoretical innovation and practical applications.
