中国医疗机构心理治疗从业人员职业满意度及其影响因素OA
Job satisfaction of psychotherapy practitioners in medical institutions in China
目的:调查我国医疗机构心理治疗从业人员的执业现状,分析其职业满意度的相关因素及核心预测因子,为优化心理治疗服务体系与人才队伍建设提供实证依据.方法:于2024年4月至10月,采用自编问卷开展全国范围内的线上横断面调查,收集人口学特征、工作负荷及职业满意度等指标,采用相关分析探讨各变量之间的关系,并进一步通过多元线性回归模型筛选职业满意度的独立预测因素.结果:共纳入有效样本548例.其中,69.5%的受访者每周实际从事心理治疗工作的时长不足20小时,83.4%的受访者将高昂的长期培训费用视为主要职业障碍.相关分析结果显示,职业满意度与前景满意度、收入满意度、机构认可度及治疗室环境评价均呈显著正相关(r=0.710,0.640,0.534,0.415;P<0.01).多元线性回归分析表明,前景满意度(β=0.458,P<0.001)、收入满意度(β=0.294,P<0.001)及治疗室环境评价(β=0.133,P<0.001)是职业满意度的核心独立正向预测因子.结论:医疗机构心理治疗从业人员面临角色碎片化与培训成本高等问题.职业前景、薪酬回报及治疗室环境是决定其职业满意度的关键因素.建议医疗机构推进岗位专职化,减轻非治疗性工作负担,并优化人才培养路径与基础设施配置,以提升心理治疗队伍的稳定性与服务质量.
Objective:To investigate the current practice status of psychotherapy practitioners in medical institu-tions in China,and to explore the factors associated with job satisfaction and its main predictors.Methods:A nation-wide online cross-sectional survey was conducted from April to October 2024 using a self-administered question-naire.Data on demographic characteristics,workload,and job satisfaction were collected.Correlation analysis was used to examine the relationships among variables,and multiple linear regression analysis was performed to identify inde-pendent predictors of job satisfaction.Results:A total of 548 valid responses were included.Among the participants,69.5%reported that their weekly psychotherapy working hours were less than 20 hours,and 83.4%considered the high cost of long-term training as the main professional barrier.Correlation analysis showed that job satisfaction was positively correlated with career prospect satisfaction,income satisfaction,institutional recognition,and therapy room environment(r=0.710,0.640,0.534,0.415;P<0.01).Multiple linear regression analysis showed that career prospect satisfaction(β=0.458,P<0.001),income satisfaction(β=0.294,P<0.001),and therapy room environ-ment(β=0.133,P<0.001)were independent positive predictors of job satisfaction.Conclusion:Psychotherapy practi-tioners in medical institutions face problems such as role fragmentation and high training costs.Career prospects,in-come,and therapy room environment are important factors influencing job satisfaction.It is suggested that medical institutions promote full-time positions,reduce non-therapeutic workload,and optimize training pathways and in-frastructure to improve workforce stability and service quality.
