From Industrial Workers to National Master Craftsmen:Growth Traits and Paths of High-skilled Talents from the Perspective of Personnel Quality

大国工匠是产业工人队伍中的顶尖高技能人才,高素质是产业工人成长为大国工匠的直观表现和发展目标.基于人员素质的分析视角,按照"建构—分析—检验"的思路,通过对8位大国工匠人物传记的扎根理论分析以及103位工匠人才的模糊集定性比较分析发现,高技能人才的成长特质主要包括身体素质、知识、品德、才能和技能五个方面,分别在高技能人才成长过程中发挥保障、支撑、引领、驱动和本质作用.其中,品德是高技能人才成长的必要条件,存在德才兼备、德技并修和全面发展三条成长路径.基于此,在高技能人才培养过程中,应以素质培育为根基,提升成长实力;以品德建设为底线,提升成长动力;以多元路径为依托,提升成长潜力,为国家创新驱动发展以及制造强国建设提供人才支撑与保障.

National master craftsmen are the top high-skilled talents in the industrial worker force.High-quality is the intuitive manifestation and development goal of industrial workers growing into national master craftsmen.Based on the perspective of personnel quality,following the approach of"construction-analysis-verification",this paper explores how high-skilled talents grow,which traits play a key role in their growth process,and how these traits interact and exert effects.Through grounded theory analysis of the biographies of 8 national master craftsmen and qualitative comparative analysis of 103 skilled talents,it is found that the growth traits of high-skilled talents mainly include physical fitness,knowledge,morality,ability and skills,which respectively play the roles of guarantee,support,guidance,drive and essence in the growth process of high-skilled talents.Among them,morality is a necessary condition,and there are three growth paths:being both virtuous and talented,integrating morality and skills,and all-round development.Based on this,suggestions are put forward from the aspects of quality cultivation,moral construction and growth paths,so as to provide talent support and guarantee for the country's innovation-driven development and the construction of a manufacturing power.
