工作追求、知识共享与非营利组织员工组织声誉感知OA
Work Pursuit,Knowledge Sharing,and Organizational Reputation Perception Among Nonprofit Employees
公信力是非营利组织的生命线,而内部员工如何感知组织声誉却鲜少研究关注.基于自我决定理论,本研究以心理安全感作为调节,论证非营利组织中工作追求动机通过知识共享对员工组织声誉感知产生的影响及其作用机制.通过对全国 10 多家公益基金会共793 份员工数据进行分析,研究发现:在非营利组织中,内在工作追求动机通过促进真实知识共享正向影响员工组织声誉感知,外在工作追求动机则因引发知识隐藏或虚假共享负向影响声誉感知,知识共享在两类动机与声誉感知间均发挥中介作用.心理安全感在不同工作追求动机影响知识共享的过程中具有显著调节作用.本研究验证了不同工作追求动机对非营利组织员工声誉感知的差异化作用路径,揭示了其作为动机到认知转化的关键中介机制.创新性地发现心理安全感通过调节不同工作追求动机对知识共享行为的作用强度,为非营利组织通过营造信任氛围提升内部声誉管理效能提供了理论依据.
Organizational credibility is the lifeline of nonprofit organizations,yet limited attention has been paid to how internal employees perceive organizational repu-tation.Drawing on self-determination theory,this study introduces psychological safety as a moderator to examine how work pursuit motivation influences employees'percep-tion of organizational reputation through knowledge-sharing behaviors,and to reveal the underlying mechanisms.Using survey data from 793 employees across more than ten philanthropic foundations nationwide,the findings show that intrinsic work pursuit mo-tivation enhances employees'perception of organizational reputation by promoting au-thentic knowledge sharing,whereas extrinsic work pursuit motivation negatively affects reputation perception by triggering knowledge hiding or superficial sharing.Knowledge sharing functions as a mediating mechanism in both motivational paths.Moreover,psy-chological safety significantly moderates the relationship between different types of work pursuit motivation and knowledge sharing.This study validates the differentiated path-ways through which work pursuit motivations shape nonprofit employees'reputation perception,identifies knowledge sharing as a critical intermediary in the motivation-cognition conversion process,and highlights the moderating role of psychological safe-ty.The findings provide theoretical grounding for nonprofit organizations to strengthen internal reputation management by fostering a climate of trust and safety.
