目的 基于台次风险和个人工作量的麻醉恢复室绩效管理模型,探讨其应用效果.方法 以相对价值比率、疾病诊断相关分组及麻醉复苏风险为基础,通过德尔菲法、层次分析法构建麻醉恢复室绩效评价体系,依托信息系统实现单台次绩效精细化核算,同步开展个人工作量考核,并结合关键绩效指标实施精细化绩效考核.比较绩效改革前(2023年8月—2024年7月)、后(2024年8月—2025年7月)护士对绩效分配的满意度及麻醉恢复室的运营效率.结果 绩效改革后麻醉恢复室整体运营效率显著提升,具体表现为:月均入室率、急诊入恢复室人数增长,恢复时长缩短(P<0.05);同时,护理人员对绩效分配的满意度及工作积极性均明显提高(P<0.05).结论 基于层次分析法构建的以个人工作量为核心的麻醉恢复室绩效管理体系,创新性搭建了个人工作量导向的二次绩效分配模型,进一步彰显了护理人员的工作价值.该体系有效提升了科室周转效率与质量安全水平,提升了护理人员工作积极性与满意度,为医院精益运营管理提供了有力支撑.

Objective To explore the application effects of performance management model in post-anesthesia care units(PACUs)based on case risk and individual workload.Methods Based on Resource-Based Relative Value Scale(RBRVS),Diagnosis-Related Groups(DRGs),and anesthesia recovery risk,a performance evaluation system for PACUs was constructed using Delphi method and an-alytic hierarchy process(AHP).An information system was used to achieve fine-grained performance calculation per case,conduct in-dividual workload assessment,and implement refined performance appraisal based on key performance indicators(KPIs).The satisfac-tion of nurses with performance distribution and operational efficiency of PACU were compared before(from August 2023 to July 2024)and after(from August 2024 to July 2025)model implementation.Results The monthly avenger operational efficiency of the PACU was significantly improved,as evidenced by an increase in admission rate,and the number of emergency patients admitted to the PA-CU,and a reduction in patient recovery duration(P<0.05).Nurses·satisfaction with performance distribution and work enthusiasm were both improved significantly(P<0.05).Conclusion The AHP-based PACU performance management system centered on individual workload innovatively establishes a secondary performance distribution model oriented toward individual workload,further highlighting the work value of nursing staff.This system effectively improves turnover efficiency,and department quality and safety,enhances nurses·work enthusiasm and satisfaction,and provides strong support for the lean operation management of hospitals.
