Impact of workplace anxiety on work—family conflict:The role of work behavior and regulatory focus
目的:探索女性职场焦虑对工作—家庭冲突的影响以及工作行为的中介作用和调节焦点的调节作用.方法:采用问卷调查法对431名女性进行间隔2个月的两阶段纵向调查.结果:女性职场焦虑通过不同路径影响工作—家庭冲突.一方面,工作主动行为在女性职场焦虑与工作—家庭冲突之间起中介作用(β=-0.13,P<0.01),促进型焦点正向调节职场焦虑与工作主动行为之间的关系(β=0.11,P<0.05),促进型焦点女性的工作主动行为在职场焦虑与工作家庭冲突之间起中介作用,即促进型焦点越强的女性,越倾向于采取工作主动行为缓解职场焦虑,职场焦虑对工作—家庭冲突越小(β=-0.032 1,95%CI=[-0.077 6,-0.018 9]);另一方面,工作退缩行为也在女性职场焦虑与工作—家庭冲突之间起中介作用(β=0.20,P<0.01),防御型焦点调节职场焦虑与工作退缩行为的作用不显著,意味着面临职场焦虑时部分员工倾向于工作退缩行为,则加剧工作—家庭冲突.结论:女性面对职场焦虑时采取不同的行为反应,对工作—家庭冲突的影响不同,其中促进型调节焦点的女性将通过工作主动行为缓解工作—家庭冲突.
Objective:To explore the impact of female employees workplace anxiety on work-family conflict,as well as the mediating effect of work behavior and the moderating effect of regulatory focus.Methods:A two-stage longitudinal survey was conducted with 431 professional female employees at two month intervals using the ques-tionnaire method.Results:The female workplace anxiety affected work-family conflict through different paths.On one hand,work proactive behavior played intermediary role between female workplace anxiety and work-family conflict(β=-0.13,P<0.01);Promotion focus played an intermediary role between workplace anxiety and work pro-active behavior(β=0.11,P<0.05);Promotion focus women's work proactive behavior mediated the relationship be-tween workplace anxiety and work-family conflict,that is,the stronger the promotion focus,the more inclined to take work proactive behavior to relieve workplace anxiety,and the less work-family conflict(β=-0.032 1,95%CI=[-0.077 6,-0.018 9]).On the other hand,work withdrawal behavior also played intermediary role between female workplace anxiety and work-family conflict(β=0.20,P<0.01).The prevention focus didn't play an intermediary role between workplace anxiety and work proactive behavior,which meaned that some female employees tended to take work withdrawal behavior when facing work anxiety,which aggravated the work-family conflict.Conclusion:Female employees with different behavioral responses to workplace anxiety have different effects on work-family conflict,and female employees with promotion focus will relieve work-family conflict through proactive behaviors.
