心理安全感在低年资护士成人依恋与岗位胜任力间的中介作用研究OA
The mediating role of psychological safety between adult attachment and job competence in junior nur-ses
目的 探讨心理安全感在低年资护士成人依恋与岗位胜任力间的中介效应,为优化护士职业发展提供参考.方法 采用便利抽样法,以浙江省26家三级医院的575名低年资护士为研究对象,应用一般资料问卷、注册护士核心能力量表、修订版成人依恋量表、心理安全感量表进行横断面调查.采用Pearson相关分析法分析成人依恋、心理安全感与岗位胜任力之间的相关性,采用SPSS Process宏程序中的模型4构建心理安全感在成人依恋与岗位胜任力间的中介效应模型,并采用Bootstrap法检验其中介效应.结果 低年资护士注册护士核心能力量表条目均分为(2.45±0.56)分;亲近依赖分量表条目均分为(3.49±0.45)分、依恋焦虑分量表条目均分为(2.17±0.71)分;心理安全感量表条目均分为(3.39±0.63)分.心理安全感在亲近依赖与岗位胜任力间的中介效应显著(效应值为0.822,95%CI为0.506~1.161,P<0.001),占总效应的53.73%,而在依恋焦虑与岗位胜任力间呈完全中介效应(效应值为-1.264,95%CI为-1.702~-0.871,P<0.001),占总效应的96.41%.结论 低年资护士的岗位胜任力处于中等水平,仍有待提高,亲近依赖水平对岗位胜任力有直接预测作用,心理安全感在低年资护士成人依恋与岗位胜任力间起中介作用.
Objective To explore the mediating effect of psychological safety between adult attachment and job compe-tence in junior nurses,providing a reference for optimizing nurses'career development.Methods Using convenience sam-pling,a cross-sectional survey was conducted among 575 junior nurses from 26 tertiary hospitals in Zhejiang Province.The survey employed a general information questionnaire,the Competency Inventory for Registered Nurses,the Revised Adult Attachment Scale,and the Psychological Safety Scale.Pearson correlation analysis was used to examine the relationships a-mong adult attachment,psychological safety,and job competence.Model 4 in the SPSS Process macro was utilized to con-struct a mediation model with psychological safety as the mediator between adult attachment and job competence.The Boot-strap method was applied to test the mediating effect.Results The average item score of the Competency Inventory for Reg-istered Nurses was(2.45±0.56).The average item scores for the Close-Dependence subscale and the Attachment Anxiety subscale were(3.49±0.45)and(2.17±0.71),respectively.The average item score of the Psychological Safety Scale was(3.39±0.63).Psychological safety showed a significant mediating effect between close-dependence and job competence(effect value=0.822,95%CI:0.506~1.161,P<0.001),accounting for 53.73%of the total effect.In contrast,it exhibited a complete mediating effect between attachment anxiety and job competence(effect value=-1.264,95%CI:-1.702~-0.871,P<0.001),accounting for 96.41%of the total effect.Conclusion The job competence of junior nurses is at a moderate level and still needs improvement.The level of close-dependence directly predicts job competence.Psychological safety plays a mediating role between adult attachment and job competence in junior nurses.
